How Executive Hiring Is Changing in the Age of AI

Senior roles are no longer advertised in the same way, and as a result, senior candidates are facing a whole new landscape. The early stages of an Executive Search are increasingly influenced by AI. Furthermore, the Board Rooms of today are very different from those of just a few years ago. In terms of individual personal branding, senior executives are expected to present themselves in a far more flexible way than they would be presented in a traditional static job title.

So, what does it look like in practice – how is technology used in human judgment at the leadership level?

This is a fundamental shift in the way we perform search and executive recruitment, and a very important change for those of us in senior management. As was already the case, understanding how technology works and how to use it well is now more important than ever before.

The Rise of AI-Assisted Recruiting

There is significant use of Artificial Intelligence (AI) in recruiting for positions at all levels, including for Senior Management positions, Executive positions, and for Board Members. Modern software processes vast amounts of information, which typically is in unstructured format, i.e. presented in text, and typically in large quantities, and facilitates matching candidate profiles with job requirements in seconds. For search positions of Senior Management, Executive and Board levels, Recruiter teams employ intelligent systems for defining talent pools with greatest precision. Intelligent systems are also utilized to support assessment processes at all levels of talent acquisition and can map candidate profiles.

And that changes the game completely.

Boundaries to the application of AI in executive search exist, however. First, while algorithms can identify skills, they can also only recognize patterns. As such, AI is limited in its ability to complete evaluative aspects of the search process. Specifically, executive presence, cultural fit, leadership philosophy, and level of emotional intelligence cannot be evaluated through algorithms. As such, automated tools are used to complete the “initial sifting” of potential candidates, while search committees use them to complete the “initial sourcing” of candidates for senior-level positions.

Navigating Modern ATS Systems at the Leadership Level

Applicant tracking platforms used to be the domain of the lowest-level of hires, but the best of these days are Enterprise systems that manage talent pipelines for organizations of every size all over the world. Late at night, these systems hum along in the computer room of your organization. And what they are doing is reducing the experience of the highest level of leadership in your organization to a series of data points. These systems use advanced Natural Language Processing (NLP) to ‘read’ resumes and other documents that detail an executive’s experience and qualifications. They ‘parse’ out words and phrases that detail an executive’s experience with a wide array of strategic competencies that allow that executive to scale revenue, to lead cross-functionally, and to be relevant in very specific industries.

Finally, senior candidates are being asked to present their career in a far more structured way than in the past, with executives expected to have clear ‘bragging rights’ around their achievements.

Documents need to be written in such a way that they contain enough information for a search for the required skills for a leadership position in the appropriate industry, while at the same time being written in such a way as to create an appropriate amount of interest in the reader.

The Growing Importance of Executive Branding

In today’s digital-first executive market, simply sending a traditional document is no longer enough for candidates seeking C-suite, board, or senior vice president roles. Today, senior leaders must create and manage an executive brand or ecosystem that showcases their professional networks, leadership, and achievements through various online platforms and channels.

This is Executive Branding. In a digital-first executive market, a traditional document for hiring in a corporate environment is not enough to be considered as a candidate for senior management positions. You must present yourself in a professional manner, and that will include how you present yourself on line and how you have managed your personal brand.

We were always aware that video calls would replace traditional boardroom handshakes, but we had no idea just how much things would change. For leaders, visibility is key to building trust before you step into the room to discuss potential opportunities. For years, senior leaders have focused on building their personal brands, being visible and spreading their message to industry and beyond.

The Shift Toward Skills-First Hiring

Many companies and search committees are today concentrating on so-called skills, that is, on the skills and competencies of their senior management team members rather than their experience, background, and employment history. And this is certainly relevant and necessary in today’s highly changeable and fast-moving business world.

Nowadays, search committees focus on the abilities of potential candidates rather than their curriculum vitae. If an executive candidate can prove his or her change management skills, data-driven decision-making, and crisis management abilities, then his or her experience in previous roles will not matter as much. What really matters is whether the candidate’s specific competencies can solve the current challenges that an organization is facing.

Why Candidates Are Investing in Professional Tools

More and more senior leaders are turning to specialized platforms for professional tools that can help them present their career in the best possible light. A resume, for example, can be more than just a list of job titles that a candidate has held. It can also contain a wealth of information about the candidate’s skills, experience, and achievements.
